Your contract with that employee will determine the fact if you can open
mail.
i.e. We have a clause that states the employee has no right to privacy and
may be monitored at any time.
Are you sure it is not you with the problem?
i.e:

Some of the best employees I have seen are in the age related bracket that
you have an issue with.
